Abstract
This research examines how hybrid work environments have affected employee well-being in South Africa following COVID-19. The pandemic prompted a swift move to remote work, introducing new challenges for employee wellness. While some organisations may favour hybrid models over a full return to office, limited post-pandemic research exists in the South African context. International studies have identified factors influencing work-life balance, such as network connectivity, travel demands, flexible hours, and collaboration difficulties. In South Africa, research on the pandemic found that work-home conflict reduced well-being, whereas job autonomy, social support, and communication had positive effects. This study uses the Job Characteristics Model and the Job Demands-Resources Model as a basis to investigate factors like skill variety, autonomy, and social support through qualitative interviews with employees from various sectors that continue in hybrid environments. The findings confirm that skill variety enhances engagement, autonomy lowers stress, and support from colleagues and supervisors improves satisfaction and mental health, though deliberate action is needed to foster these connections in hybrid settings. Adapted feedback mechanisms are vital for performance and wellness in remote work. The research affirms the JDR and JCM and informs policy, recommending training for the remote management of teams, investment in digital collaboration tools, encouraging mentorship, and regular feedback loops to support well-being in hybrid environments and guide effective organisational practice.
