Abstract
Charlotte Maxeke Johannesburg Academic Hospital suffers from a massive exodus of intensive care unit (ICU) nurses, which has led to the poor delivery of health service. The high level of turnover is in fact a worrying circumstance as this is worsened by the inability to implement a strategic management of turnover and failure to acquire the services of critical care trained nurses.
Charlotte Maxeke Johannesburg Academic Hospital, together with the Department of Health, should improve working conditions, career development opportunities, empowerment, work flexibility, remuneration and reward, strategic human resources management, leadership styles of management, and strategic management of turnover so that nurses with scarce skills are retained. This research examines the reasons that lead to the high level of ICU nurses‟ turnover.
The researcher undertook a qualitative study to provide answers to the questions which are in line with the reasons that lead to the high turnover of ICU nurses, management‟s efforts to reduce ICU nurses‟ turnover and the effects of such efforts to curb turnover. An improved understanding of these reasons assists in the development of the strategies to manage the high level of ICU nurses‟ turnover.
The main findings of the study were that understaffing, severe exhaustion and burnout of nurses, lack of equipment, lack of career development opportunities, lack of feedback, low remuneration and rewards, a high level of inflexibility, as well as highly bureaucratic leadership contributed to the high level of ICU nurses‟ turnover.

Charlotte Maxeke Johannesburg Academic Hospital should therefore develop strategies to address the high level of voluntary resignations in order to stabilise an already worsening situation.
